Drawing on conservation of resources (COR) theory, this study develops a process model demonstrating how supervisor-subordinate guanxi relations which mainly developed outside workplace contribute to subordinate work performance. The proposed model was tested on a sample of 599 subordinate-supervisor dyads from seven manufacturing organizations in China. The results indicate that two process variables-- job resources and job crafting-- fully mediate the influence of supervisor-subordinate guanxi on task performance and organizational citizenship behavior (OCB). Our study makes contributions to guanxi and job crafting theory as it relates to human relations with important implications for future research. |
