Managers’ Affective Attachment Toward Change-Support: A Moderated Mediation Model

Abstract:
      While driver of change recipients’ reactions to change has been proposed, there has been limited research on how managers’ reactions towards corporate transformative change. Using the data of 353 managers from 99 Chinese companies, this paper proposes a moderated mediation model to fill this gap. The results of multilevel analysis shows that (a) managers' affective attachment is positively related to change-supportive; (b) emotional readiness for change mediated this relationship; and (c) organizational formalization moderated the mediated relationships both in the direct effect and the first stages of indirect effect. The results of our work not only enrich and extend the attachment in workplace research and change recipients’ studies, but also bring inspiration to organizational change practice.
