Directive Leadership and Newcomer Socialization: A Dynamic Approach

Abstract:
      Using a four-wave longitudinal research design and from a dynamic approach, we investigated the role directive leadership played in affecting newcomer socialization outcomes (e.g. role clarity, job anxiety). Further, the moderating role of Chinese traditionality and colleague support were also examined. Results showed that directive leadership behavior decreased over time, which was positively related to role clarity change but negatively related to job anxiety change, traditionality strengthened the negative relationship between directive leadership change and job anxiety change while colleague support enhanced positive correlation between directive leadership change and role clarity change. Theoretical and practical implications were discussed.
